# Culture Documentation
Culture exists whether you document it or not — it's the behaviors that get rewarded, tolerated, or punished. Documenting it makes it intentional rather than accidental.
## Capture
- **Values as behaviors.** Not "integrity" — "we tell clients when we've made a mistake, before they find out". Behaviors can be observed and coached; adjectives cannot.
- **Norms.** How decisions get made. How feedback flows. How disagreement is handled. The unstated rules newcomers stumble into.
- **What we don't do.** As informative as what we do. "We don't tolerate brilliant jerks" tells people more than a list of virtues.
## Use
- Hire and review against it. A culture doc unused in hiring and performance is decoration.
- Keep honest. If the doc says one thing and behavior rewards another, the doc breeds cynicism.
